1. Adonis.
A leader of an organization has an important responsibility when identifying their ethical behavior and the overall ethical organizational culture. There is a positive relationship when identifying ethical leadership and ethical behavior (Warrick, 2016). One of the leaders that I would like to highlight is the former and retired Sergeant Major of the United States, SMA(R) Daniel A. Dailey. A fantastic leader who was about taking care of Soldiers and their families, while serving as the most senior-enlisted throughout the entire Army. His public and private morality can be distinguished as well as they should be. In public, Dailey acts on behalf of the United States Army and the values that the branch of service represents. In private, what he does in his off time is his business, however, if there are unethical actions, not committed by him in general, but anyone in private, it has a chance of showing up to the public spotlight. A bad person becoming a good leader is possible if that bad leader can get rid of those habits and characteristics that made them a bad leader. A bad person would just bring down the morale of those they are trying to lead and it would hurt the organization as a whole. Ethical conduct is important for leaders, as it shows that those leaders know what is right from wrong, and they are not using actions that are for personal gain. The ethics values are important for the survival of the organization, and it is important to improve these matters as this will not only keep individuals from trying to overthrow an organization, but it will help for future leaders who want to branch off and own their organizations run their businesses more effectively and smoothly.

Usually, the ethics of an organization are just as great as its rulers. Leaders need to serve as role models for others to generate an organizational culture that encourages ethical behavior and personal accountability. Naturally, many individuals first believe of ethics as guiding individual behavior, and naturally they do. But ethics also applies to organizations, and it is essential to know what organizational ethics is to promote an ethical culture one in which people take responsibility for their own behavior. The ethical climate of an organization is crucial because it can enhance the morale of employees, enrich organizational commitment and promote a workforce that is engaged and maintained. Organizational ethics is guided mainly by its leaders ‘ behavior, not by policies and processes. If employees see a leader in company dealings being less than truthful and honest, then they may think they can behave in the same manner. The leaders who have purpose and vision that could be called as an ethical leader without self-oriented.

Starbucks is the business that I am going go use that practice great ethics. Starbucks new CEO of only a couple of years Kevin Johnson faced a leadership test when two black men were arrested in a Philadelphia Starbucks. The men were waiting to meet a business associate, but they didn’t purchase anything while they were waiting. The store manager asked them to leave, and they refused, explaining that they were there to meet someone. The manager called the police because the men refused to leave, and the police arrested them. Another customer of Starbucks recorded the arrest which went viral.

The general public and those who witnessed the arrest labeled it as discriminatory and racist. Kevin Johnson immediately took initiative and issued an apology. Before the incident, Starbucks had no companywide policy about asking customers to leave, and the decision was left to the discretion of each store manager. However, when the incident occurred, Johnson immediately acted. Johnson, a outlined the investigation he and the company would undertake.

Yes, the accidental circumstance can differentiate any leader’s government and private morality. If in negative circumstances he stays calm and patient, he is a good leader, but if he becomes aggressive, he has no moralistic approach.

I do believe a poor individual can be a good leader personally. In many instances if you see an individual that is deemed as a poor individual. It is because they are usually misguided in life. However, if that poor individual surround them self with great leaders they eventually pick up great habits.

I believe that code of ethics, employee training and leader behavior are all important for improving ethical values in a organization. Ethics is core values of an organizations and what they stand for. Employees often lead by example, so if the leader believes in the core ethics of the company and stand by it so will the employees.

Leadership Pipeline

According to Bennis (1989), leaders are made, not born, and “made more by themselves than by any external means” (p. 5). By following leaders at the top of their organizations, Bennis found that “such people have no interest in proving themselves, but an abiding interest in expressing themselves. The difference is crucial, for it’s the difference between being driven and leading” (p. 5). With Bennis’s work, the age of interviewing top leaders to gain access to how they do their work came into its own.

Charan, Drotter, and Noel’s (2001) work supports the idea that a leadership base among its employees will help the organization make its selections to critical executive leadership positions, even in a large, decentralized organization. Their hierarchy is pictured by a pipeline bent in six places, each being a rise in leadership function. At the bottom, the leaders begin with managing self, then managing others, managing managers, managing functions, managing a business, a business group, and ending at managing an enterprise.

The model recognizes several potential leader failures: failing to seek or listen to feedback, identification of failures, leaving the wrong person in the job too long, poor job definition, and selecting the wrong person for the job. Organizations that do not grow their own managers tend not to know their people well enough to understand what risks they are taking when they hire or promote someone, so using a pipeline model would reduce risk in an already volatile environment. One of Northouse’s (2007) criticisms of trait theory is that it fails the utility test for leadership training and development. Growing leaders from inside the organization makes sense because it reduces risk for the organization and still allows for application of trait theory in selection of leaders and skill theory in leader development programs.

Followership

Traditional trait and behavior theories assume that a leader adopts a general leadership style that is used with all group members. A more recent approach to leadership behavior research, known as individualized leadership, looks at a specific relationship between leader and each individual member (Yammarino & Dansereau, 2002). Individualized leadership is based on the notion that a leader develops a unique relationship with each subordinate or group member, which determines how the leader behaves for the member and how the member responds to the leader. Individualized leadership examines why leaders have more influence and greater impact on some members over others. The leader-member exchange (LMX model) explores how leader-member relationships develop over time and how the quality of exchange relationships impacts outcomes. Studies evaluating characteristics of the LMX relationship explore topics such as communication frequency, value agreement, characteristics of followers, job satisfaction, performance, drive climate, and commitment.

Followers have different relationships with the leader, and the ability of the leader to develop a positive relationship with each subordinate contributes to team performance. The leader-member exchange theory says that high-quality relationships have a positive outcome for leaders, followers, work units, and the organization. Leaders can attempt to build individualized relationships with each subordinate as a way to meet needs for both consideration and structure. To understand the effects of leadership upon outcomes, one must consider the specific relationship behavior between a leader and each follower.

                       Case Study

 

Imagine you’re the VP of Human resources for a Fortunate 100 company. You’ve spent your entire career attempting to enhance the workplace for employees to support their productive work in the organization. While you understand that bottom-line decisions often dominate many of the matters you have to address. You have worked hard to ensure that the employees were treated with respect and dignity in all interactions that affected them. You aligned the hiring process to serve the strategic needs of the organization, as well as implemented an effective performance management system. You truly believe in the progress you’ve made in helping the organization achieve its goals. You simply couldn’t imagine doing things differently. However, concern that the performance management process is becoming less effective because managers are inflating employee ratings has led 15 percent of all large organizations to adjust their performance management to what is frequently called “rank and yank”. Under such a system, managers are evaluated as 1, 2, 3 or 4, with 1 being the highest rating and 4 the lowest. In many cases, managers are required to give a 4 rating to the lowest 10 percent of employees each year.  Those individuals receiving a rating of 4 for two consecutive years are often let go from the organization.

The intent behind this system is that the throughout the two year process, evaluators are to meet frequently with the four employees, counsel them and provide necessary development opportunities. Employees in organizations that employ such a performance management system often view this process unbearable. They view the performance management process as punitive, one in which the organization is attempting to rid itself of higher-paid older workers. In at least one case, Ford Motor Company employees have filed a lawsuit to stop this practice­­­­­­­—and prevailed .Ford removed the punitive nature of its evaluation system—and focused it more on counselling and performance improvement of the lowest-rated employees rather than elimination from the organization.
